在上海市宝山监狱，有这样一支默默无闻、润物无声的民警团队，他们践行着监狱人民警察挽救人、改造人的责任和使命，他们宛如点点烛光，在大墙内为每一个迷失的灵魂照亮回归正途的道路。他们就是——“新翼”个别化矫治工作室。

立足发展而生，彰显科学矫治

工作室于2016年正式成立，成员由部级个别教育能手、局首席个别教育能手、高级矫治师、心理咨询师、教育专业、法律专业等7名民警组成。自成立以来，工作室始终秉持“教育、感化、挽救”的宗旨，改造不认罪罪犯80余名、难改造罪犯116名、参与和撰写课题研究32篇，发表专业论文12篇。民警始终坚持以人为本的原则，充分尊重每一名服刑罪犯，深入了解他们的信息，细致掌握他们的服刑情况，为他们定制个性化的矫治方案，从而真正实现精准改造。

深耕主责主业、推进理论研究

针对不同类型罪犯，采取具有针对性教育方法。对性格内向、不善表达的罪犯，民警会采用耐心倾听、引导启发的方式，帮助他们逐渐打开心扉，倾诉自己的内心世界；对那些性格暴躁、容易冲动的罪犯，民警采用冷静处理、理性分析的方式，引导他们认识到自己的错误，学会控制自己的情绪；对那些缺乏法律意识的罪犯，民警采用案例分析、法律讲解的方式，让他们深刻了解法律的规则和威严，从而增强法律意识。

工作室高度重视专业研究工作，在日常工作实践中不断进行提炼和总结，形成了一系列丰富且极具成效的研究成果。先后撰写《宝山监狱不认罪罪犯情况调研报告》《宝山监狱限制减刑罪犯情况调研报告》《在集体会诊中践行 “评估、管理、矫正” 一体化模式》《在涉毒罪犯中建立互助小组的矫治项目研究》等一系列调研报告和课题论文。这些研究成果不仅为工作室自身工作提供有力理论支撑，也为监狱改造工作提供宝贵经验和借鉴。

服刑罪犯张某，因盗窃罪多次入监服刑，工作室专职心理咨询师在新收个别教育时，不仅提前了解他这次犯罪事实和前几次的前科记录，还深入分析了他的家庭背景、成长经历、教育程度以及心理状态。

心理测评员在与张某的多次交谈和开展心理测试后，发现他家庭条件差，加上从小缺乏正确的教育和价值观引导，导致存在自卑心理和社交障碍，生活压力等多种因素叠加，共同导致了他走上犯罪道路。

根据评估结果，专职评估员与项目矫治民警一同为张某制定了一套综合的个别化矫治方案，为他安排文化课程和职业技能培训，帮助他提升知识水平和就业能力，增强对未来生活的信心。心理咨询师定期与张某进行心理辅导，帮助他克服自卑心理，学会正确处理人际关系。同时，工作室建议监区加强对张某的行为规范和纪律教育，引导他树立正确的价值观和法律意识。通过这种全方位的矫治方式，张某在改造过程中逐渐发生了积极的变化。

通过不断创新教育方法，宝山监狱“新翼”个别化矫治工作室民警用实际行动诠释着何谓“团结奋进”、如何“攻坚克难”，取得了显著的成效。工作室成功教育和改造了一大批服刑罪犯，他们中的绝大多数在刑满释放回归社会后，都能够遵纪守法、自食其力，成为守法公民。这些工作成绩的取得，真正彰显了工作室“以人为本、精准矫治、教育挽救”的工作理念，也得到了上级领导和系统内外的高度评价和广泛赞誉。
